Tiivistelmä
Työn tarkoituksena oli saada tietoa strategisen johtamisen tueksi. Tutkimuksella haluttiin selvittää, miten hoitotyöntekijät olivat kokeneet osastolla käytössä olleiden henkilöstön kehittämismenetelmien vaikuttaneen heidän omaan oppimiseen ja kehittymiseen sekä yhteisöllisyyteen. Lisäksi haluttiin selvittää hoitotyöntekijöiden kokemuksia osaston lakkauttamispäätöstä seuranneessa muutostilanteessa ja oliko menetelmien käytöstä heille hyötyä tämän muutoksen läpikäymisessä. Tutkittaviksi menetelmiksi valittiin henkilökohtainen ura- ja kehityssuunnitelma, itse- ja vertaisarviointi, kehityskeskustelut ja tiimityö. Tutkimus toteutettiin teemahaastatteluna viidelle hoitajalle. Haastattelut analysoitiin sisällön analyysilla. Tulokset osoittivat, että henkilöstön kehittämiseen käytettäviä menetelmiä tulee käyttää monipuolisesti rinnakkain. Siten parhaiten tuetaan hoitotyöntekijöiden yksilöllistä kehittymistä ja osaston toimintaan sitoutumista. Hoitotyöntekijöille oli tärkeätä tulla kohdelluksi yksilönä osanasuurempaa kokonaisuutta. Palaute on välttämätöntä oman kehittymisen kannalta ja yhteinen keskustelu työstä koettiin erittäin tärkeäksi. Henkilöstön kehittämiseen käytettyjen menetelmien avulla näihin oli mahdollisuus. Osaston lakkauttamista seurasi prosessi, jossa tunnistettiin olevan kriisiprosessin vaiheita voimakkaine tunteineen. Oma suunnitelma, suunnitelmallinen kouluttautuminen oman vastuualueen aiheisiin ja eri menetelmien avulla saatu palaute auttoivat vähitellen muutostilanteessa. The purpose of this thesis was to collect information that supports strategic leadership. One objective of the study was to find out how the nursing staff had experienced the methods used for personnel development in their department and what impact did these methods have on their personal learning and development as well as their feeling of belongingness in the work community. Another objective was to investigate experiences the nursing staff had toward the decision to close the department and the change process that followed. Furthermore, the study examined how the methods helped the nursing staff to go through the change. The methods that were chosen for investigation were the personal career - and development plan, self and peer evaluation, development dialogues and teamwork. The study was conducted as theme interviews given to five nurses. The interviews were analysed by content analysis. The results indicated that a variety of methods for personnel development should be used simultaneously. This approach is the best way to support the personal development of the nursing staff as well as their commitment to the department. The nursing staff felt that it is importantto be treated as individuals even though they are part of a bigger organization. Feedback is essential in order for personal development to take place and a common dialogue related to work was regarded as very important, which was possible through the methods used to develop personnel. The decision to close the department led to the process where one could recognize symptoms of crises with strong expressions of feelings. Having one's own plans, focusing on training within one's own area of responsibilities and feedback received through different methods helped individuals gradually adapt to the change process.
