Tiivistelmä
Opinnäytetyö toteutettiin yhteistyössä Verohallinnon kanssa. Yhdessä yhteistyöorganisaation asiakaspalveluun keskittyvässä työyhteisössä on havaittu paljon vaihtuvuutta henkilökunnan osalta sekä haasteita jatkuvasti muuttuvien toimintatapojen kanssa. Työyhteisön jäsenet ovat tuoneet esiin haasteita työssäjaksamisessa.
Opinnäytetyön tarkoituksena oli kartoittaa yhteistyökumppanin yhden työyhteisön jäsenten työntekijäkokemukseen vaikuttavat tekijät. Tavoitteena oli kehittää yhteistyöorganisaatiolle ratkaisuja työntekijäkokemuksen parantamiseen sekä työntekijöiden työhyvinvoinnin tukemiseen.
Opinnäytetyön teoriaosuudessa käsitellään työntekijäkokemukseen vaikuttavia elementtejä sekä erityisesti työhyvinvoinnin ja esihenkilötyön vaikutusta hyvän työntekijäkokemuksen muodostumiseen. Tutkimus toteutettiin määrällisenä tutkimuksena verkkokyselyn avulla. Tutkimuskyselyn muotoilussa hyödynnettiin tutkimuksessa esiteltyä teoriaa sekä yhteistyöorganisaatiossa aiemmin toteutettuja työntekijäkokemusta mittaavia kyselyitä.
Tutkimuksessa havaittiin, että työyhteisön jäsenten työntekijäkokemukseen vaikuttivat laajasti eri tekijät. Työhyvinvointia tukevia tekijöitä olivat työyhteisön jäsenten tarjoama tuki, mahdollisuus sovittaa yhteen työ- ja vapaa-aika, mieleiset vapaa-ajan aktiviteetit sekä esihenkilön tarjoama tuki. Työhyvinvointia heikentäviä tekijöitä vastaavasti olivat henkilöstön vaihtuvuus, vähäinen mahdollisuus vaikuttaa omaan työhön, etätyömahdollisuuden puuttuminen, laaja tehtävänkuva sekä kokemukset siitä, että palkkaus ei vastaa työn vaativuutta.
Työssään hyvinvoivat työntekijät ovat motivoituneita kehittämään osaamistaan sekä edistämään työyhteisön toimintaa. Työn imua kokevat työntekijät ovat myös tuottavampia, mikä on myös työnantajaorganisaation etu. This thesis was executed in co-operation with the Finnish Tax Administration. The co-operating organization has detected a lot of staff turnover and challenges with constantly changing working methods at one of their divisions that focuses on customer service. The members of this division have brought up their challenges with coping at work.
The purpose of this thesis was to observe and identify the factors that influence the employee experience of the employees working in the chosen division of the co-operating organization. The goal of the thesis was to develop solutions for the co-operating organization on how to improve the employee experience and how to support the occupational well-being of the employees.
The elements affecting the employee experience are presented the theory section of this thesis. The theory section focuses especially on how actions of lower-level management and the occupational well-being of the employees affect the employee experience. The thesis used a quantitative survey. The theory presented in this thesis as well as surveys previously conducted by the co-operating organization were utilized when constructing the survey questions for this study.
The results of the study indicate that the employee experience of the employees working at this division of the co-operating organization is affected by multiple factors. Things such as possibility of combining work and personal time, the support of co-workers, pleasant free time activities, and the support of management reinforce the occupational well-being of the employees. Conversely, things such as major turnover in staff, limited opportunities of impacting their own tasks, limited possibility of remote work, extensive tasks, and the experience that the compensation does not reflect the demands of the job negatively impact the occupational well-being of the employees.
Employees who are happy are motivated to improve their competences and to develop the operations at their workplace. Employees that experience work engagement are more productive which benefits the employer organization.
