Tiivistelmä
Henkilöstöjohtamisen näkökulmat ovat muutoksessa. Aikaisemmin kulueränä näyttäytynyt henkilöstö ja siihen liittyvät prosessit nähdään entistä useammin yrityksen tärkeimpänä voimavarana ja strategisesti merkittävimpänä ryhmittymänä. Työvoimapula on todellisuutta teollisuuden toimialalla ja osaavista tekijöistä käydään entistä kovempaa kilpailua. Teknologiateollisuus on Suomen vientitalouden tärkeimpiä kivijalkoja, jonka vuoksi on myös yhteiskunnallisesti tärkeää kehittää henkilöstöön liittyviä prosesseja teollisuuden yrityksissä.
Opinnäytetyön teoreettinen viitekehys käsitteli henkilöstöhallinnon (HR) merkitystä ja roolia osana organisaatiota sekä siihen vaikuttavia ydinteemoja. Tämän lisäksi esiteltiin tarkemmin opinnäytetyössä tutkittavia HR-prosesseja teollisuuden näkökulmasta, henkilöstöammattilaisen ja esihenkilön yhteisessä rajapinnassa. Opinnäytetyössä käytettiin laadullista, eli kvalitatiivista tutkimusmenetelmää. Tiedonkeruumenetelmäksi valittiin puolistrukturoitu teemahaastattelu, jonka kohderyhmänä toimi toimeksiantajayrityksen tuotannon päivittäisjohtamisesta vastuussa olevat esihenkilöt. Teemahaastattelulla selvitettiin, mitkä HR-prosessit aiheuttavat haasteita tai toimivat hyvin.
Opinnäytetyön tavoitteena oli selvittää toimeksiantajayrityksen HR-prosessien nykytila esihenkilön ja henkilöstöammattilaisen yhteistyön näkökulmasta. Tämän perusteella toimeksiantajayritys laatii itselleen HR-prosessien kehittämissuunnitelman. Kehittämissuunnitelmalla tavoitellaan myöhemmin prosessien tehostamista sekä työnantajamielikuvan kehittämistä ja henkilöstön parempaa sitouttamista.
Inhimillisten resurssien oikeanlainen käyttö voi parhaassa tapauksessa ratkaista sen, kuinka hyvin yritys pärjää kiristyvillä markkinoilla. Opinnäytetyön tulokset osoittivat, että henkilöstöammattilaisen roolia erilaisissa HR-prosesseissa ei tunnisteta työnjohdon osalta kovinkaan syvällisesti. Prosesseissa erilaisten ammatillisten ja fyysisten tekijöiden osuus tunnistetaan hyvin, mutta psyykkiset ja sosiaaliset tekijät jäävät usein huomioimatta. Vaikka henkilöstö on merkittävä osa toimeksiantajayrityksen strategiaa, ei sen HR-prosessit vielä käytännössä toteuta strategisen henkilöstöjohtamisen näkökulmaa. Perceptions of personnel management are undergoing changes. Employees and processes related to staff management, are beginning to be seen as the most important assets and strategically most significant area of interest in business. Understaffing in technology industry is a reality that has forced businesses to increasingly compete against each other to secure competent employees. It is also one of the most important corner stones of Finnish exports. It is therefore essential for society to improve and develop the processes related to human resources within technology industries.
The theoretical framework of this thesis explored the significance of human resources (HR) and its role as a part of an organization, as well as the core themes related to it. Additionally, the thesis explored the HR-processes from the point of view of collaboration of technology industries, personnel management professionals and team leaders. The thesis implemented a qualitative research methodology. The data collection was conducted using a semi-constructed thematic interview, with a focus group of team leaders responsible for daily management. The interview explored challenges and facilitating factors of the HR-processes within the company.
The aim of the thesis was to explore the present state of the HR-processes and collaboration of the team leads and personnel management staff in the company. Based on the results, the company will create a development plan for their HR-processes. The development plan revolved around increasing the efficiency of the processes, improving their image as an employer, and increasing staff retention rates.
In best case scenario, utilizing human resources correctly can make the difference in the success of the company in a landscape of increasingly competitive industry. The results of thesis indicate that the role of the personnel management staff in different HR-processes is commonly not well recognized. Different professional and physical influencing factors are well recognized, whereas the psychological and social factors are commonly overlooked. Even though a significant part of the company’s business strategy revolved around the employees, the HR processes of the company did not demonstrate the views of their strategic personnel management.
