Tiivistelmä
Hybridityö eli lähi- ja etätyön yhdistäminen on vakiintunut etenkin asiantuntijatyössä covid-19-pandemian jälkeen. Vaikka hybridityössä on paljon hyviä puolia, haastaa se esihenkilöitä työyhteisöjen johtamisessa. Liiallinen etätyö voi heikentää esihenkilön ja työntekijöiden välisiä suhteita sekä työntekijöiden sitoutumista työhön ja organisaatioon. Esihenkilöt tarvitsevat keinoja uuden työskentelymuodon, hybridityön johtamiseen.
Kehittämistyö oli osa Euroopan sosiaalirahaston rahoittamaa LAB-ammattikorkeakoulun Hybridityöllä muutoskyvykkyyttä-hanketta (Hymy-hanke).
Kehittämistyön tavoitteena oli selvittää miten esihenkilöt kokevat hybridityön johtamisen tällä hetkellä ja mitä haasteita hybridityön johtamisessa on sekä vahvistaa esihenkilöiden hybridityön johtamista. Kehittämistyön tarkoituksena oli tuottaa hybridityön johtamiseen liittyvää sisältöä Hymy-hankkeen visualisoituun hybridityön malliin. Kehittämistyössä tutkimusosuus toteutettiin fokusryhmähaastatteluna. Haastatteluun osallistui esihenkilöitä, jotka tekevät hybridityötä. Lisäksi kehittämistyön aikana esihenkilöille järjestettiin neljä valmennuskertaa hybridityön johtamisesta. Fokusryhmähaastattelun sekä valmennuksien pohjalta saatiin tietoa hybridityön johtamisen nykytilasta ja sen haasteista.
Hybridityön johtamiseen ei ole yhtä oikeaa, valmista mallia, vaan jokaisen esihenkilön täytyy muodostaa oma hybridityön johtamistyylinsä. Kehittämistyön tuloksena syntyi hybridityön johtamisen suuntaviivat, joita hyödynnettiin Hymy-hankkeen hybridityön visualisoidussa mallissa. Vuorovaikutus, työhyvinvointi, työssä suoriutuminen sekä luottamus ovat perusta hybridityön johtamiselle. Lisäksi kehittämistyössä ilmeni muita tekijöitä, joita vahvistamalla voidaan tukea hybridityön johtamista. Keskittymällä suuntaviivojen osoittamien asioiden kehittämiseen, hybridityön johtamisesta tulee tasa-arvoista, yksilöllistä, joustavaa ja työntekijöitä osallistavaa. Hybrid work i.e. combining remote work and on-site work, has become established since the covid-19-pandemic, especially in expert work. Although hybrid work has many positive aspects, it challenges supervisor in managing of work communities. Excessive remote work can weaken the relationship between the supervisor and the employees and employee’s commitment to work and to the organization. With the increase of hybrid work, the supervisors need tools on how to manage this new way of working.
This development work was part of the LAB University of Applied Sciences’ project called the Resilience with hybrid work (Hymy-project). Hymy-project that was funded by the European Social Fund.
The aim of this development work was to find out, how supervisors currently feel about managing hybrid work and what kind of challenges they have faced in managing hybrid work, and to support supervisors in management of hybrid work. The purpose of the development work was to produce content related to hybrid work management for the Hymy-project’s visualized model of hybrid work. The research part of the development work was carried out as a focus group interview. The participants of the interviews were supervisors who are doing hybrid work. In addition, during the development work, four training sessions in management of hybrid work were organized for supervisors. The focus group interviews and the training sessions provided information on the current state of management of hybrid work and its challenges.
There is not one correct, ready-made model for managing hybrid work, but each supervisor must develop their own style for managing hybrid work. As a result of the development work, a set of main guidelines for management of hybrid work was created. These were used in the Hymy-project’s hybrid work visualization model. Interaction, well-being and performance at work as well as trust are the basis for management of hybrid work. In addition, the development work revealed other factors that can be strengthened to support the management of hybrid work. By focusing on the development of the factors highlighted in the guidelines, the management of hybrid work will be equal, personalized, flexible and involve employees.
