Eettinen organisaatiokulttuuri on yksi merkittävä tekijä vanhushoitotyön työhyvinvoinnin ja vetovoimaisuuden lisäämisessä. Tutkimuksen tarkoituksena oli kuvata vanhuspalvelujen työyhteisön eettistä kuormitusta. Tavoitteena oli edistää vanhuspalvelujen eettistä organisaatiokulttuuria ja tuottaa tietoa eettisestä kuormituksesta. Tutkimus toteutettiin osana Hyvä veto -hanketta. Tutkimuksessa käytettiin laadullista tutkimusmenetelmää, jonka aineisto kerättiin työpajoissa. Työpajoissa oli ideana yhteiskehittäminen yhdessä työntekijöiden ja esihenkilön kanssa. Tutkimusaineisto analysoitiin aineistolähtöisellä sisällönanalyysilla.
Tutkimuksesta saatiin tietoa vanhuspalvelujen eettisestä organisaatiokulttuurista ja eettisestä kuormituksesta. Tutkimuskysymykset liittyivät asioihin ja tilanteisiin, jotka aiheuttivat vanhuspalvelujen työntekijöille eettistä kuormitusta. Tutkimustulosten mukaan asukkaan hoitamiseen, vanhuspalvelujen työntekijöiden käsityksiin hoitolinjoista, työn suunnitteluun, työyhteisön pelisääntöihin, muutoksiin ja esihenkilötyöhön liittyvät asiat tai tilanteet aiheuttivat vanhuspalvelujen työntekijöille eettistä kuormitusta. Tulevaisuudessa olisi mielenkiintoista tutkia, ovatko vanhuspalvelujen työntekijöiden kokemat eettistä kuormitusta aiheuttavat asiat tai tilanteet muuttuneet. Tulevaisuudessa olisi myös mielenkiintoista tehdä tutkimus organisaatiokulttuurista ja sen johtamisesta esihenkilöiden kokemana. Ethical organizational culture is one significant factor in increasing occupational well-being and attractiveness of elderly care work. The purpose of the study was to describe the ethical burden in the working community of elderly services. The goal was to promote the ethical organizational culture of elderly services and to produce information about the ethical burden. The research was implemented as part of the Hyvä veto project. A qualitative research method was used and the material for the research was collected through workshops. The idea of the workshops was joint development between employees and supervisors. The research material was analyzed with subject-oriented content analysis.
The research provided information about the ethical organizational culture and the ethical burden of elderly services. The research questions were related to issues and situations that caused ethical burden for the employees of elderly services. According to the research results, issues or situations related to resident care, elderly care workers' perceptions of care guidelines, work planning, the unspoken rules in the working community, constant changes, and supervisory work caused ethical burden for elderly care workers. In the future, it would be interesting to research whether the issues or situations that cause ethical burden experienced to the employees of elderly services have changed. It would also be interesting to study organizational culture and its management as experienced by supervisors.

Tutkimuskysymykset liittyivät asioihin ja tilanteisiin, jotka aiheuttivat vanhuspalvelujen työntekijöille eettistä kuormitusta. The research provided information about the ethical organizational culture and the ethical burden of elderly services. The research questions were related to issues and situations that caused ethical burden for the employees of elderly services.
