Tiivistelmä
Mentorointi on laaja-alainen yksilön kehittymistä tukeva toimintamuoto. Ammatillisen kasvun ja osaamisen kehittymisen lisäksi mentoroinnin avulla voidaan tarjota uusille työntekijöille tärkeää psykososiaalista – ja ammatti-identiteetin rakentumiseen tähtäävää tukea. Mentoroinnin menestyksekäs toteuttaminen edellyttää organisaatioilta suunnitelmallisuutta ja mentorointiin panostamista. Mentorointisuunnitelma lisää mentoroinnin onnistumisen todennäköisyyttä ja tukee sekä esihenkilöitä, että työntekijöitä mentoroinnin toteuttamisessa.
Opinnäytetyössä selvitettiin hoitoalalle soveltuvan mentorointisuunnitelman rakentamisessa huomioita-via tekijöitä. Opinnäytetyössä laadittiin mentorointisuunnitelma Kuopion yliopistollisen sairaalan heräämöön ja järjestettiin heräämön mentoreina aloittaneille sairaanhoitajille suunnattu valmennusohjelma. Työssä käytettiin toimintatutkimuksellista lähestymistapaa ja työn toimeksiantajana oli Kuopion yliopistollisen sairaalan heräämö.
Mentorointisuunnitelman runko rakennettiin tutkimuskirjallisuudesta löytyvien tietojen pohjalta ja kohdeyksikön tarpeita kartoitettiin henkilöstölle tehdyn kyselytutkimuksen avulla. Mentorointisuunnitelman sisältö strukturoitiin heräämössä tapahtuvan mentoroinnin perustietojen (kohderyhmä, resurssit, mentori-aktoriparin valintaprosessi, sopimus, mentorointivastaavat), tavoitteiden, mentorointimenetelmien ja mentoroinnin toteuttamisen, sekä tulosten mittaamisen ja arvioinnin osalta. Toiminnallisen vaiheen ai-kana heräämöön valmennettiin kolme uutta mentoria ja heidän työnsä tueksi laadittiin mentorointityössä käytettäviä työkaluja sisältävä materiaalipaketti.
Työn tuotoksena syntynyttä mallia mentorointisuunnitelman rakenteesta voidaan hyödyntää sellaisenaan organisaatioiden mentorointisuunnitelmien laadintaan. Mentoring is a wide-ranging activity that supports the development of the individual. In addition to professional growth and competence development, mentoring can be used to provide new employees with important psychosocial and professional identity-building support. The successful implementation of mentoring requires organizations to be systematic and invest in mentoring. The mentoring plan increases the likelihood of success of mentoring and supports both supervisors and employees in the implementation of mentoring.
The thesis examined the factors to be taken into account in the construction of a mentoring plan suitable for the care sector. The thesis drew up a mentoring plan for Kuopio University Hospital's recovery room and organized a coaching program for registered nurses who started as mentors in the recovery room. An action research approach was used in the work, and the work was commissioned by Kuopio University Hospital's recovery room.
The framework of the mentoring plan was built based on information found in the research literature, and the needs of the target unit were mapped using a survey conducted for the personnel. The content of the mentoring plan was structured in terms of basic information on mentoring in the recovery room (target group, resources, mentor-mentee pair selection process, contract, mentoring officers), objectives, mentoring methods and mentoring implementation, and measurement and evaluation of results. During the action phase, three new mentors were trained in the recovery room and a material package containing tools for mentoring was prepared to support their work.
The model of the structure of the mentoring plan created in the thesis can be used as such to draw up mentoring plans for other organizations.
