Tiivistelmä
Soveltavan tutkimuksen tarkoituksena oli kehittää digimentorointia maahanmuuttajataustaisten sairaanhoitajaopiskelijoiden verkostoitumisen ja työllistymisen edistämiseksi. Tutkimuksen tavoitteena oli kerätä kokemuksia digimentoroinnista haastattelemalla mentorointiohjelmaan keväällä 2021 osallistuneita ulkomaalaistaustaisia sairaanhoitajaopiskelijoita (aktoreita) ja ohjelmaan osallistuneita mentoreita.
Soveltava tutkimus tehtiin MESH - Verkostot ja mentorointi maahanmuuttajien työllistymisen tukena -hankkeelle soveltavana tutkimuksena laadullisin tutkimusmenetelmin. Aineisto kerättiin fokusryhmähaastatteluina Zoomin välityksellä ja analysoitiin aineistolähtöisellä sisällönanalyysillä. Haastateltavien vastausten pohjalta luotiin kehittämisehdotuksia kohdeorganisaatiolle digimentoroinnin kehittämiseksi. Tuloksia voidaan hyödyntää uusien (monikulttuuristen) digimentorointiohjelmien suunnittelussa.
Tutkimustulosten mukaan digimentorointia voidaan pitää vaihtoehtona perinteiselle mentoroinnille. Digimentorointi sopii erityisesti vuorotyötä tekeville. Ennen digimentorointiohjelman alkua mentoreiden ja aktoreiden digitaidot tulee kartoittaa, ja ensimmäinen mentorointitapaaminen järjestetään kasvotusten. Aktorin tavoitteet on myös hyvä kirjata ylös. Mentorointiohjelman ajankohtaan täytyy kiinnittää huomiota, jotta aktori saa kaiken hyödyn irti mentoroinnista. Mentorointipareja muodostaessa täytyy huomioida aktorin tarpeet ja toiveet mentoroinnista, esimerkiksi jos aktori hakee mentoroinnilta vertaistukea, mentoriksi voidaan valita ulkomaalaistaustainen saman polun käynyt sairaanhoitaja.
Jatkotutkimusaiheena voidaan selvittää erilaisten videoneuvotteluohjelmien käyttökokemuksia digimentoroinnissa sekä uusia mentorointiohjelmia suunniteltaessa selvittää perinteisen mentoroinnin korvaavuuden digimentoroinnilla. The purpose of the thesis was to enhance the online mentoring program to support the employment of immigrant nurse students in Finland. The goal was to get feedback from participants of the online mentoring program of spring 2021 by conducting online interviews and draw conclusion by analyzing the data collected. The participants were immigrant nurse students (mentees) and their mentors.
The thesis was done for the project MESH - Employing immigrants via networks and mentoring as an applied study and it was performed qualitatively. The research material was collected by focus group interviews using Zoom as a platform. Mentors and mentees were interviewed separately. The data was then analyzed using inductive content analysis. Based on the analysis results, suggestions for further development of the program were drawn and presented to the project team. The results could also serve as a useful reference when planning new online mentoring programs especially for a multicultural environment.
According to the research results online mentoring is a relevant option for traditional face-to-face mentoring. Online mentoring is convenient for employees working irregular shifts. Digital skills of the mentors should be evaluated before starting the online mentoring program. The first meeting between the mentor and mentee is recommended to be face-to-face. It has been found to be beneficial when the mentees’ goals and expectations have been written down. Scheduling time for the online mentoring should be more in favour of the mentees’ preferences
As online mentoring is seen to be a good alternative to traditional mentoring methods, this can be studied further while planning new online mentoring programs along with the study of user experience with digital equipment used in online mentoring.
