Tiivistelmä
Markkinaympäristön muutokset haastavat työelämää ja työntekemisen tapoja. Nykyaikana korostuvat miellyttävät kokemukset ja yrityksien mahdollisuus hyötyä vahvojen ja kestävien asiakaskokemusten luomisesta. Työntekijöiden hyvinvointi ja sitoutuminen vaikuttavat suoraan asiakaskokemukseen. Työntekijöiden hyvinvoinnista on tullut liiketoiminnan arvo sekä merkittävä kilpailuedun lähde. Osallistamalla henkilöstöä palvelumuotoiluun pystytään huomiomaan sekä asiakas että henkilöstönäkökulma. Kohdeorganisaation visiona on olla asiakaslähtöisin toimija omalla alallaan.
Kehittämishankkeen tavoitteena on löytää keinoja, joilla tukea henkilöstöä asiakaskokemuksen kehittämiseen osallistumiselle ja selvittää henkilöstökokemuksen merkitystä loistavalle asiakaskokemukselle. Kehittämistyö toteutettiin laadullisena tapaustutkimuksena palvelumuotoilun periaatteita hyödyntäen. Aineistonkeruumenetelmänä käytettiin teemahaastatteluja, joissa saatiin ymmärrystä osallistamisen nykytilasta ja kirkastettiin osallistamisen tavoitetilaa. Ideointivaiheessa toteutettiin virtuaalinen keskustelu kohdeorganisaation työntekijäyhteisössä. Tämä toimi keinona toteuttaa ihmiskeskeistä yhteissuunnittelua. Aineiston analyysissä nousi esille asiakaskokemuksen ja henkilöstökokemuksen kytkös.
Kehittämistyössä keskityttiin ongelman ymmärtämiseen ja ratkaisun tuottamisen osalta ideointiin. Ideat esitetään opinnäytetyön kehitysehdotuksissa. Kohdeorganisaatio voi hyödyntää työn tuloksia toiminnan suunnittelussa. Johtopäätöksenä voidaan todeta, että ihmiset ovat toiminnan keskiössä. Organisaatiokulttuurilla on suuri merkitys muutosten toteutumisessa. Jatkuva palautteen kerääminen sekä asiakkailta että henkilöstöltä on avainasemassa. Henkilöstön motivaatiotekijöiden selvittämisellä ja hyvinvointia tukemalla voidaan lujittaa asiakaskokemustyötä. Sitoutunut työvoima on motivoitunutta, tuottavaa, innokasta oppimaan uusia taitoja ja halukasta tuottamaan positiivista asiakaskokemusta. Changes in the market environment challenge working life and ways of working. Today, the emphasis is on pleasant experiences and the opportunity for companies to benefit from creating strong and sustainable customer experiences. Employee wellbeing and commitment affect directly to customer experience. Employee wellbeing has become a value and a significant source of competitive advantage. It is possible to take both the customer and personnel perspectives into account by involving the personnel in the service design process. The vision of the target organization is to be the most customer-oriented player in its field.
The aim of the development project is to explore ways to support personnel in participating in the development of the customer experience and clarify the importance of employee experience for great customer experience. The development project was carried out as a qualitative case study utilizing the principles of service design. Thematic interviews were used as a data collection method, which provided understanding about the current situation of inclusion and clarified the target state. For the ideation phase, a virtual discussion took place in company’s employee community. This served as a way to implement people centered co-design. The analysis of the data revealed the connection between customer experience and employee experience.
The development work focuses on understanding the problem and, in terms of producing a solution, on generating ideas. These ideas are presented in the development proposals introduced in the thesis. The target organization can utilize the results of the work in planning the activities. In conclusion, people are at the center of the action. Organizational culture plays a major role in bringing along the change. Continuous collection of feedback from both customers and personnel is the key. The customer experience work can be supported by identifying the motivation factors of the personnel and supporting their wellbeing. A committed workforce is motivated, productive, eager to learn new skills and willing to produce a positive customer experience.
