TIIVISTELMÄ
Työhyvinvointi ja sen kehittäminen ovat haasteina nykypäivän työyhteisöille. Vuosikymmenien aikana tapahtuneet työelämän muutokset ovat vaikuttaneet työhyvinvointiin, työntekijöiden jaksamiseen sekä työssä viihtymiseen, joten niihin olisikin tulevaisuudessa kiinnitettävä entistä enemmän huomiota.
Tämän opinnäytetyön tarkoituksena oli kuvailla niitä tekijöitä, joilla on hoitotyössä työhyvinvointia edistävää ja estävää vaikutusta. Tavoitteena oli näiden tekijöiden avulla löytää toimenpiteitä työhyvinvoinnin kehittämiseksi.
Opinnäytetyö toteutettiin kuvailevana kirjallisuuskatsauksena. Tutkimusaineistona käytettiin suomalaisia työhyvinvoinnin julkaisuja vuosien 2011–2018 välisenä aikana. Tutkimuksia haettiin käyttämällä aiheeseen sopivia hakusanoja ja niiden yhdistelmiä. Kirjallisuuskatsaukseen valittiin kuusi tutkimusta. Aineiston analysointi toteutettiin induktiivista sisällönanalyysia soveltaen.
Kirjallisuuskatsauksen tulosten perusteella voitiin todeta, että hoitotyössä työhyvinvointia edistivät työyhteisön avoin vuorovaikutus, osaava esimiestyöskentely, sairaanhoitajien ammatillisen kehittymisen mahdollisuudet sekä arvostuksen ja palautteiden saaminen. Työhyvinvointia edistävien tekijöiden puuttuessa, kääntyivät ne työhyvinvointia estäviksi tekijöiksi. Työhyvinvoinnin kehittämiseksi tulisi työyhteisöissä panostaa yhteisöllisyyteen, työyhteisön voimavaroihin, arjen sujuvuuteen ja esimiestyöskentelyyn. ABSTRACT
Well-being at work and its development are challenges for the work communities of today. In the future, more attention should be paid to the changes in the environment where people do their daily work. During the past decades, many things affecting the well-being at work, have changed.
The purpose of this thesis was to describe the factors that have a positive effect on the well-being of the nurses at work, as well as to clarify obstacles that prevent it. The aim was to find ways to develop and promote wellbeing at work through these factors.
The thesis was carried out as a descriptive literature review. Finnish publications on well-being at work published between 2011 and 2018 were used as research material. Searches were conducted trough relevant search terms and their combinations. Six studies were selected for the literature review. The analysis of the material was carried out using inductive content analysis.
Based on the results of the literature review, the well-being of nurses at work was promoted by open interaction within the work community, competent managerial work, opportunities for the professional development of nurses and continuous obtaining of appreciation and feedback. The lack of these factors, on the other hand, seemed to prevent well-being at work. In order to promote well-being at work, working communities should invest in community awareness, the resources of the work community, the flexibility of everyday life at work and in improving supervisor skills.
