Tiivistelmä
Tämän pro gradu -tutkielman aiheena on rekrytoinnin ehdokaskokemus. Rekrytointi on muuttunut vuorovaikutteisemmaksi, ja työnhakijoiden eli ehdokkaiden vaatimustaso ja odotukset työnantajaa ja rekrytointia kohtaan ovat kasvaneet. Osaajakilpailun kiristyttyä rekrytoinnin merkitys organisaatioissa on entisestään korostunut. Positiivisen ehdokaskokemuksen tarjoaminen rekrytoidessa parantaa organisaation työnantajakuvaa, toimii markkinointikeinona ja voi vaikuttaa sidosryhmäsuhteisiin. Positiivisen ehdokaskokemuksen vaikutukset tunnistetaan, mutta silti vain osa organisaatioista mittaa ehdokaskokemuksen laatua ja työnhakijoiden keskuudessa tyytymättömyys ehdokaskokemukseen on yleistä.
Tutkielman empiirisessä osassa tutkitaan kohdeorganisaation sisäistä käsitystä organisaation tarjoamasta ehdokaskokemuksesta ja kohdeorganisaation rekrytointien ehdokaskokemusta. Aineistoa kerätään kohdeorganisaation sisäisesti haastatteluin ja kohdeorganisaation työnhakijoilta kyselyllä. Aineisto analysoidaan sisällönanalyysillä. Tutkimusaineiston perusteella vertaillaan miten organisaation sisäinen käsitys ja ehdokaskokemus eroavat toisistaan. Tutkimuksella pyritään selvittämään, voidaanko havaittujen erojen kautta selittää mahdollisia heikkouksia ehdokaskokemuksessa.
Tulosten perusteella ehdokaskokemusta pidetään kohdeorganisaatiossa tärkeänä. Vaikka ehdokaskokemuksen laatua ei olla mitattu aikaisemmin kohdeorganisaatiossa, siihen ollaan selkeästi jo panostettu. Ehdokaskokemuksen arvioidaan olevan laadukasta erityisesti haastateltavien omissa rekrytoinneissa. Myös koko organisaation tasolla ehdokaskokemuksen laadun arvioidaan olevan hyvällä tasolla, vaikkakin laadun arvellaan vaihtelevan eri rekrytoivien henkilöiden välillä. Verrattuna työnhakijoille tehdyn kyselyn tuloksiin kohdeorganisaation käsitys ehdokaskokemuksesta osoittautuu realistiseksi. Työnhakijoille tehdyn kyselyn vastaajat ovat valtaosin erittäin tyytyväisiä ehdokaskokemukseensa. Työnhakijat arvioivat ehdokaskokemuksen jopa hieman paremmaksi kuin kohdeorganisaation haastateltavat. The theme of this thesis is the candidate experience in recruiting. The significance of recruiting has been emphasized in organizations as the war for talent has tightened. The nature of recruiting has changed more interactive between the organization and the candidate. Candidates´ expectations for recruiting have grown. Offering a positive candidate experience in recruiting improves an organization´s employer brand, is part of marketing, and can influence stakeholder relations. Still only a minor part of organizations examine their candidate experience and having a poor candidate experience in recruiting is general.
The aim is to study the target organization´s internal perceptions of the candidate experience they offer and the actual candidate experience in the target organization´s recruitment. The research data is collected internally through interviews from the target organization´s recruiters and through a survey from the candidates. The data are analyzed by qualitative content analysis. A comparison is made on how the internal perception of the organization and the actual candidate experience differ from each other. The aim is to find out whether the differences observed could explain possible weaknesses in the candidate experience.
Based on the interviews, the candidate experience is considered important in the target organization. The quality of the candidate experience had not been measured before in the organization, but there had already been paid attention to improve the candidate experience. The candidate experience is assumed to be high-quality especially in the interviewees´ recruitment. Also at the level of the entire organization, the quality of the candidate experience is thought to be at a good level, although there is also thought to be variation in the quality between recruiters. Compared to the results of the candidates´ survey, the target organization´s perceptions of the candidate experience prove to be realistic. The respondents of the candidate survey are mostly very satisfied with their candidate experience of the target organization´s recruitment. The candidates estimate their experience even slightly better than the target organization´s recruiters.
