Tiivistelmä
Tämän tutkimuksen tavoitteena oli laatia Konecranes Service Oy:n huoltohenkilökunnalle
kannustava palkkiojärjestelmä nykyisen kannustinjärjestelmän rinnalle. Diplomityö toteutettiin
huhti- syyskuussa 2012 Konecranes Service Oy:ssä projektina, jonka työryhmän jäsenenä tutkija
toimi. Tutkimusaineistoa kerättiin haastattelemalla yrityksen henkilökuntaa mahdollisimman
laajasti sekä etsimällä käytössä olevia kannustinjärjestelmiä muista vastaavista yrityksistä.
Työn teoreettisessa osiossa tarkasteltiin tulospalkkauksen kokonaisuutta sekä työhön liittyviä
sisäisiä ja ulkoisia motivaatiotekijöitä. Teoriaosuudessa käsiteltiin lisäksi palkitsemisen
kokonaisuutta sekä määriteltiin palkitsemiskohteen (huoltoasentajan) toimenkuvaa, jolloin
mahdolliset, huoltoasentajan vaikutuspiirin alaiset mittarit, saatiin rajattua. Empiirinen osuus
keskittyi mittareiden hakemiseen sekä sopivan mittariston kehittämiseen toimivaksi
kokonaisuudeksi.
Tutkimuksen tuloksena syntyi Konecranes Service Oy:n huoltohenkilökunnalle räätälöity
mittaristo, jossa on pyritty ottamaan huomioon yrityksen eri toimipisteiden huoltoasentajien
mahdollisuudet mahdollisimman kattavasti. Mittaristo on sovellettavissa eri
toimintaympäristöihin, mikä vastaa yrityksen asettamiin tarpeisiin. The purpose of this thesis is to provide the maintenance personnel at Konecranes Service Oy
with a motivating reward plan to be applied alongside the current one. The research for this
thesis was carried out as a project at Konecranes Service Oy in April-September 2012, with the
researcher employed as a member of the project team. Research material was gathered by
interviewing the personnel, the interviewees representing as wide a spectrum of positions as
possible, and by reviewing reward plans currently applied in comparable companies.
The theory section of this thesis examines performance-based compensation as a whole and
discusses internal and external motivation. The theory section also examines the different
aspects of rewarding and defines the job description of the intended recipients (maintenance
technicians), thus enabling the exclusion of metrics that cannot be affected by a maintenance
technician. The empirical section focuses on finding the applicable metrics and combining them
to create a functioning tool.
The outcome of the thesis is a metrics tool developed specifically for the maintenance personnel
at Konecranes Service Oy. The tool is designed to comprehensively cover the varying
possibilities that are available for maintenance technicians employed in different branches of the
company. The tool can also be applied in various operational environments, thus matching the
requirements set by the company.
