Tiivistelmä
Tarkastelen tutkielmassani kolmannen sektorin auttamistyötä tekevien vapaaehtoistyöntekijöiden motivaatiota. Pyrin selvittämään, mitkä tekijät saavat henkilön osallistumaan vapaaehtoistoimintaan ja jatkamaan sen parissa. Aluksi esittelen keskeiset vapaaehtoisten motivaatiota selittävät teoriat ja pohdin niiden keskinäistä suhdetta. Sen jälkeen kuvaan tutkimusprosessia ja esittelen keräämäni haastatteluaineiston sekä siinä esiintyvät erilaiset motiivien kuvaukset. Tarkastelen aineistoa syvällisemmin esittelemieni teorioiden kautta ja lopuksi esitän johtopäätökseni siitä, mitkä tekijät ovat vapaaehtoisten motivaation taustalla, miten ne tulee huomioida vapaaehtoisten rekrytoinnissa ja toiminnan organisoinnissa, sekä totean jatkotutkimuksen tarpeen.
Tutkimukseni aineiston muodostavat 10 Kaarinan vapaaehtoistoiminnan keskus Paletin vapaaehtoisen haastattelua. Haastattelut on toteutettu puolistrukturoituina teemahaastatteluina. Aineisto on litteroitu ja olen käyttänyt sen tarkasteluun soveltuvaa analyysiohjelmaa. Tutkimukseni lähtökohta on narratiivinen ja konstruktivistinen: lähestyn aineistoa kokoelmana kertomuksia, jotka kuvaavat reaalimaailman sijaan haastateltujen kokemusmaailmaa. Käyttämäni tutkimusmenetelmä on sisällönanalyysi ja olen luokitellut aineiston teorialähtöisesti.
Keskeinen tutkimustulokseni on se, että vapaaehtoisten kertomuksissa individualistiset motiivit esiintyvät useammin kuin altruistiset tai solidaariset motiivit. Toisaalta eri motiivit eivät ole toisensa poissulkevia ja esiintyvät usein samanaikaisesti. Individualististen motiivien kirjo on laaja, ja funktionaalinen motivaatioteoria hyvä työkalu niiden jäsentämiseen. Individualistisista motiiveista haastatelluille tärkein on toimiminen henkilökohtaisten arvojen mukaisesti. Teoria dereifikaatiokokemuksen mahdollisuudesta vapaaehtoistoiminnan motiivina saa vahvistusta aineistosta, mutta yksikään haastateltu ei kuvaa tietoista pyrkimystä siihen.
Tutkimukseni perusteella vapaaehtoistoiminta edustaa vapaaehtoisille ensisijaisesti omien arvojen mukaista yhteisöllistä toimintaa, joka lisää heidän henkilökohtaista hyvinvointiaan. Vapaaehtoisia rekrytoidessa tulee näin ollen korostaa vapaaehtoiselle itselleen osallistumisesta koituvaa hyötyä. Tutkimukseni ei ole yleistettävissä koskemaan vapaaehtoisia yleisesti. Siksi vapaaehtoisten motivaatiota tulee tutkia myös laajoja kyselyaineistoja hyödyntävän tilastollisen analyysin avulla.
SUMMARY: Unselfish aid, personal gain and impersonal friendship : motives of volunteer work in third sector gratuity care
In this Thesis I survey the motivation of volunteers who are engaged in third sector gratuity care. My aim is to examine the factors, that cause a person to take part in volunteer work and continue volunteering. I begin by presenting the essential theories that explain volunteer motivation and considering their mutual relations. I proceed to describe my research process, and to represent my research material together with the depictions of motives that it contains. I further analyse the research material through the aforementioned theories and draw my conclusions on the factor behind the volunteer motivation, and the way they are to be acknowledged in recruiting volunteers and organizing the volunteer action. Finally I describe the need for future research.
My research material consists of 10 interviews of the volunteers of City of Kaarina Centre of Volunteer Action Paletti. The interviews have been conducted as semi-structured thematic interviews. The research material has been transcribed and I have used an appropriate software for analysis. I have used the narrative research practice as basis for my research and taken a constructivist point of view: I approach the research material like it´s a collection of narratives that describe, instead of the real world, the world experienced by interviewees. My method is content analysis, in which I use a theory-grounded classification.
My essential result is, that the individual motives are more common in the narratives of the interviewees, than altruistic or solidary motives. However, the different motives are not exclusive, and they often occur simultaneously. The multitude of individualistic motives is wide, and the functional theory of motivation is an advisable tool to be used to classify them. The most important individualistic motive for the interviewees is the possibility to act according to one´s personal values. The theory that sees the possibility of experiencing dereification as a motive for volunteer action is reaffirmed in analysis, but none of the interviewees describes an aware aspiration for it.
In the light of my research, the volunteer action foremost represents, for the volunteers, a communal action, that is in-line with their personal beliefs and enhances their personal well-being. When recruiting new volunteers it is advisable to emphasize what the volunteer gains through participation. It´s not possible to generalize my research to conclude volunteers in general. Therefore the volunteer motivation must be studied by means of qualitative analysis based on large survey data.
