Tiivistelmä
Pro gradu -tutkielma koostuu kahdesta osasta. Ensimmäisenä osana on julkaisuharkintaan lähetetty tieteellinen artikkeli "Työhön sitoutuminen, ammatista lähteminen, urakehitys ja joustavuus kehitysvammahuollossa - Yhteys arvostavaan johtamiseen?" (Hyytiäinen K, Roos M, Astala L, Harmoinen M & Suominen T. 2014). Tutkimuksen tarkoituksena oli kuvata kehitysvammahuollon henkilöstön työhön sitoutumista, ammatista lähtemistä, urakehitystä ja joustavuutta työssä sekä niiden yhteyttä arvostavaan johtamiseen. Aineisto kerättiin elokuussa 2012 sähköisellä kyselylomakkeella. Kohderyhmänä oli kehitysvammahuollon moniammatillinen henkilöstö (N=295). Vastausprosentti oli 30. Aineisto analysoitiin tilastollisin menetelmin. Henkilöstön työhön sitoutuminen oli kohtalaisen voimakasta. Puolella vastaajista oli aikomuksia lähteä ammatistaan seuraavan viiden vuoden aikana. Puolet vastaajista arvioi saavansa lähimmältä johtajaltaan vain vähän tukea urakehitykseensä. Joustavuus työssä oli kohtalaista. Arvostavalla johtamisella oli yhteys henkilöstön työhön sitoutumiseen ja lähimmältä johtajalta saatuun urakehityksen tukeen. Arvostavalla johtamisella ei ollut yhteyttä ammatista lähtemiseen ja joustavuuteen työssä. Urakehityksen tukemiseen tulisi kiinnittää enemmän huomiota johtamisessa.
Toisena osana on lisäosa, jonka tarkoituksena oli kuvata tilastollisten analyysimenetelmien valintaperusteita hoitotieteessä. Lisäksi tarkoituksena oli kuvata työpaikan vaihtamista ja vaihtamissyiden painottumista kehitysvammahuollossa sekä niiden yhteyksiä työhön sitoutumiseen, ammatista lähtemiseen, urakehitykseen, joustavuuteen työssä ja arvostavaan johtamiseen. Henkilöstön työpaikan vaihtaminen oli yleistä kehitysvammahuollossa. Halu nähdä muita työpaikkoja oli henkilöstön arvioimana vaikuttavin syy sekä toteutuneisiin työpaikan vaihtoihin että mahdollisiin työpaikan vaihtamisiin, jos vastaajat nyt vaihtaisivat työpaikkaa. Henkilöstöresurssipula, johtaminen ja urakehitys olivat seuraavaksi tyypillisimpiä syitä mahdollisiin työpaikan vaihtamisiin. Halu nähdä muita työpaikkoja oli yhteydessä työhön sitoutumiseen ja urakehitys ammatista lähtemisen aikomuksiin seuraavan vuoden aikana. Henkilöstöresurssipula oli yhteydessä lähimmältä johtajalta saatuun tukeen urakehityksessä. Johtaminen oli yhteydessä sekä lähimmältä johtajalta saatuun tukeen urakehityksessä että arvostavaan johtamiseen. Arvostavalla johtamisella ja urakehityksen tuella saattaa hillitä työpaikasta lähtemistä johtamisen vuoksi, jota tulisi selvittää tarkemmin jatkotutkimuksissa.
ABSTRACT
Staff commitment, retention, career development and flexibility in the care of mentally disabled - Is there an association with appreciative management?
This Master's thesis consists of two sections. The first section is the scientific article which has been sent for publication consideration (Hyytiäinen K, Roos M, L Astala, Harmoinen M & Suominen, T. 2014. Commitment to work, leaving the profession, career development and flexibility in the care of mentally disabled. Is there an association with appreciative management?). The purpose of the research was to describe staff work commitment, leaving the profession, career development and flexibility at work in care of mentally disabled. In addition, the purpose was to describe the association between appreciative management and work commitment, leaving the profession, career development and flexibility at work. The data was collected in August 2012 by an electronic questionnaire. The target group was a multi-professional staff at an organisation caring for mentally disabled (N=295). The response rate was 30. The data was analysed statistically. Staff commitment to their work was fairly strong. Half of the respondents had intentions of leaving the profession within five years. Half of the respondents felt that they received limited support from their manager for career development. Staff flexibility at work was moderate. Appreciative management was found to associate with work commitment and support with career development received from manager but not associated with leaving the profession and flexibility at work. Managers should focus more on supporting staff career development.
The second and complementary section consists of a theoretical overview and part of results. The purpose of this theoretical overview was to describe criteria for choosing statistical analysis methods in nursing science. The purpose of the results part was describe intentions and reasons on leaving job in care of mentally disabled and their relationships to commitment to work, leaving the profession, career development, flexibility at work and appreciative management. It was common to change jobs in care of mentally disabled. Desire to experience other working environments was the strongest reason for changing jobs in the past or for the possible job changes in the future. Lack of resources, leadership and career development were the next common reasons for changing jobs. The desire to see the other places of work was associated with commitment to work, and career development was associated with intentions of leaving the profession during the next year. Lack of resources was associated with support on career development received from the manager. Leadership had an association with the support on career development received from the manager and appreciative management. Appreciative management and support on the career development might have a reducing effect on leaving work due to management. That should be investigated in further studies.
