Tiivistelmä
Tässä tutkimuksessa tutkitaan lastensuojelun avohuollon työparityötä yhden lastensuojeluyksikön sosiaalityöntekijöiden kertomana. Tutkielmassa tarkastellaan työntekijä-näkökulmasta työparityön määritelmiä ja siihen liittyviä merkityksenantoja. Työparityö on keskeinen työmuoto monissa lastensuojelun avohuollon organisaatioissa ja tutkittavassa yksikössä työparityötä halutaan kehittää. Yhdessä työskentelyllä yksintyöskentelyn sijaan on havaittu monia myönteisiä vaikutuksia niin organisaatioille kuin työntekijöille.
Tutkimustehtävä on kolmijakoinen keskittyen työparityön määritelmään, tukeen ja ammatilliseen asiantuntijuuteen. Ensinnäkin tutkimuksessa annetaan työntekijöille ääni ja mahdollisuus määritellä työparityön käsite. Toisekseen tutkimuksen tarkoituksena on tarkastella työntekijöiden määrittelemään työparityöhön liittämiä tuen muotoja. Lisäksi tutkimuksessa tarkastellaan työntekijöiden tapaa merkityksellistää työparityötä ja sen tuomaa tukea suhteessa lastensuojelun ammatilliseen asiantuntijuuteen.
Tutkimus perustuu laajaan sosiaalisen konstruktionismin tutkimusperinteeseen. Työntekijöiden yhdessä rakentamat määritelmät, merkityksenannot ja perustelut liittyen työparityön tarjoamaan tukeen rakentavat osaltaan kuvaa lastensuojelun ajankohtaisesta asiantuntijuudesta ja todellisuudesta. Samalla kuvaa lastensuojelun todellisuutta rakennetaan uudestaan. Haastatteluaineistoa eritellään teemoittelun avulla, minkä kautta avautuu työntekijöiden merkityksenannot työparityölle. Analyysin pohjalta nousi neljä keskeistä teemaa: työparityö ammatillisena tukena, ammatillista kehitystä ja reflektiivisyyttä tukevana työskentelymuotona, henkisenä tukena sekä toisen täydentämisenä.
Lastensuojelun työn sisältöjä samoin kuin lastensuojelun asiantuntijuutta määritellään monesta suunnasta. Ennen kuin työparityötä voidaan kehittää, on oleellista pyrkiä ymmärtämään lastensuojelun todellisuutta, sen vaatimaa asiantuntemusta ja työntekijöiden tuen tarvetta. Tutkimuksen perusteella laadukas lastensuojelutyö vaatii moniulotteista asiantuntemusta ja tukea sekä osaamisen, ymmärryksen, taitojen ja tunteiden jakamista työparin kanssa.
The practice of working in pairs in child protection : discussions about support and professional expertise
The aim of this study is to examine the practice of working in pairs in one child protection unit. In this study the practice of working in pairs and the definitions and meanings related to it are examined from social workers’ perspective. Working in pairs is an essential form of work in many child protection agencies and in the unit examined people are willing to develop this practice. Collaborative work instead of working alone has been found to have many positive effects to organizations as well as employees.
The research task is threefold focusing on the definition of the practice of working in pairs, support and professional expertise. First, employees are given voice and the opportunity to define the concept of working in pairs. Second, the purpose of the study is to examine the support that working in pairs – defined by the workers – can give. In addition, the study examines the way the employees signify the concept of working in pairs as well as support in relation to child protection professional expertise.
The study is based on the extensive research of social constructionist tradition. Definitions and meanings of support constructed by social workers collectively construct the current image and the reality of child protection. The data is analyzed with thematic analysis, through which the meanings of working in pairs given by the employees are interpreted. Based on the analysis, four key themes could be found: working in pairs as professional support, as a practice supporting professional development and reflectivity, as emotional support and as complementing the coworker.
The content of practice as well as the professional expertise of child protection is defined from many different perspectives. Before the practice of working in pairs can be developed, it is crucial to understand the reality of child protection, the professional expertise it requires and the support that employees need in their work. Based on this study, high quality child protection requires diverse expertise and forms of support as well as sharing the knowledge, skills, understanding and emotions with coworker.
