Tiivistelmä
Tämän opinnäytetyön tarkoituksena oli, että Laitilan kaupungin kotihoidon yksikössä työntekijöille pidetään koulutus työaika-autonomisesta työvuorosuunnittelusta ja tavoitteena sen käyttöönotto. Opinnäytetyö oli projektiluontoinen. Projektin kehittämistehtävänä oli, että autonominen työvuorosuunnittelu otetaan käyttöön kotihoidon kaikissa kolmessa ryhmässä ja kouluttaa työntekijät toteuttamaan autonomista työvuorosuunnittelua.
Autonominen työvuorosuunnittelu on yksi osa työntekijän työhyvinvointia. Vuorotyön, perheen sekä vapaa-ajan yhteensovittaminen on haasteellista. Autonomisella työvuorosuunnittelulla työnantaja antaa mahdollisuuden työntekijälle vaikuttaa omiin työvuoroihinsa. Tähän projektiin osallistuivat kaikki kotihoidon työntekijät, pois lukien lähiesimiehet ja fysioterapeutti.
Projektiryhmään työntekijät valitsivat ryhmistään kukin yhden henkilön listavastaavaksi. Lisäksi kaksi työvuorolistoja tekevää lähiesimiestä kuului projektiryhmään. Projektiryhmä kokoontui aluksi käymään läpi koulutusmateriaalin ja jatkossa ratkottiin esiin tulleita ongelmia, lisäksi projektiryhmä kokoontui aina tarvittaessa. Koulutuksissa käytiin läpi autonomisen työvuorosuunnittelun reunaehdot sekä käytiin läpi yhteisiä pelisääntöjä. Pelisääntöjä muokattiin yhdessä työntekijöiden kanssa koko projektin ajan.
Työntekijät vastasivat syyskuussa 2019 työhyvinvointikyselyyn. Kyselyssä kysyttiin työaika-autonomiasta. Suurin osa työntekijöistä oli sitä mieltä, että nykyinen työvuorosuunnittelu tukee työssäjaksamista sekä työvuorot jakautuvat oikeudenmukaisesti. Projektin päättyessä työaika-autonominen työvuorosuunnittelu jäi käyttöön ja sitä arvioidaan jatkossa kotihoidon yhteispalavereissa. This thesis purpose was, that the employees in Laitila Town´s home care unit will be trained for implementation of working time autonomy and thesis goal was that it will be taken to use. Projects goal was that implementation of working time autonomy is taken in use of all three homecare units’ groups and the purpose is to train employees to plan their work shifts in self scheduling.
Work time autonomy planning is one part of employees’ well-being at work. Shift work combine with family life and free time activities is challenging. Employers possibility to give working time autonomy to employees to impact their worksheets. All the employees were taken part into this project but not included forepersons and physiotherapist in home care unit.
In project group included three persons of the employees, employees selected them, and they were in charge of workshiftlists negotiations, and two forepersons, who made the workshiftlists and me as project manager. Project group met at first to check the training material for the employees and rest of the project the group met when needed. Training included theory of working time autonomy, work ergonomics and the Finnish laws of work time and community general collective bargain agreement which define work time and units own ground rules for the autonomy planning. The ground rules were changed with employees as needed whole time under the project.
Employees were answering survey of well-being at work in September 2019. In this questionnaire there were questions of working time autonomy. Most of the employees agreed that the working time autonomy supported their well-being at work and the work shifts are composed fairly for everyone. As the project ended, working time autonomy was successfully implemented to the home care unit, and it will be evaluated in meetings of the home care unit.
