Tiivistelmä
Tämän opinnäytetyön tavoite oli tutkia työntekijöiden sitouttamista asiakaspalvelutyössä. Asiakaspalvelutyössä vaihtuvuus on yleensä suurta, josta syntyy niin kustannuksia sekä haasteita työnantajalle. Palkkaus ei välttämättä aina riitä motivoimaan työntekijöitä jäämään yrityksen palvelukseen, vaan vaaditaan muita toimia, joiden avulla työntekijät voidaan sitouttaa yritykseen. Tutkimuksen perusteella pyrittiin auttamaan kohdeyritystä parantamaan työntekijöiden sitoutumista sekä tunnistamaan yleisesti työntekijöiden sitouttamiseen liittyviä tärkeitä tekijöitä.
Tutkimukseen kuului sekä teoreettinen että empiirinen osio. Teoreettisessa osiossa käytiin kattavasti läpi sitouttamiseen liittyvää aikaisempaa tutkimustietoa sekä asiakaspalvelutyön erityispiirteitä. Empiirinen osio toteutettiin kyselytutkimuksena kohdeyrityksessä, joka tarjoaa Back Office -asiakaspalvelua pankkien asiakkaille. Kyselytutkimukseen osallistui yrityksen työntekijöitä.
Tutkimuksen tuloksien mukaan palkkauksella on yhä merkitystä työntekijöiden vaihtuvuuteen. Merkittävää oli kuitenkin huomata, että se ei suinkaan ollut tärkein asia. Palkkausta tärkeämmäksi nousi työn mielekkyyden käsite, joka pitää sisällään sekä mielekkäät ja kiinnostavat työtehtävät että hyvät työolosuhteet. Tärkeää on myös tunnistaa yksilölliset erot, sillä toiset arvostavat enemmän vaihtelevia työtehtäviä, kun taas toisille pysyvyys ja samat tehtävät voivat olla tärkeää. Kaiken kaikkiaan palkkauksen merkitystä sitouttamisen työkaluna ei voida kiistää, mutta se ei yksin riitä. Päinvastoin ihmiset sietävät matalampaa palkkaa, mikäli muut asiat ovat kunnossa ja vastaavasti hyväkään palkka ei aina korvaa huonoja työolosuhteita. The objective of this thesis was to investigate employee involvement in customer service. It is known that turnover is rather high in customer service jobs. This causes unnecessary costs and trouble for the employer. High salary might not always give enough motivation for employees to stay in the company and thus, it is necessary to develop other means to increase the involvement to the company. The thesis is conducted together with a customer service company and the results of this thesis is meant to help the company to improve their employee involvement and to understand the important factors related to the involvement.
The thesis has both theoretical and empirical part. The theoretical part focusses on earlier studies and knowledge on involvement and customer service. The empirical part includes a survey executed on the employees of the company.
Based on the results of the study, wages do have influence on the employee turnover. However, wages are not the most important factor. It was found out that work satisfaction is more important than the salary. Work satisfaction includes demanding and interesting tasks, good work atmosphere and proper work environment. Although, it is important to remember that all employees are unique, and everyone cannot be motivated same way. All in all, wages are important regarding employee involvement, but it will not be enough alone. People tend to accept lower wages in return of better work satisfaction. And in contrast, even a high salary may not be enough if work satisfaction is on a poor level.
