Tiivistelmä
Opinnäytetyössä kuvataan Lilinkotisäätiön Koskikodin työyhteisöön kohdistuvaa kehittämistoimintaa, jonka tavoitteena oli arvioida osallistavia menetelmiä työyhteisön kehittämisen välineenä ja arvioida pelillisyys -menetelmää osana työyhteisön kehittämisprosessia. Tavoitteena oli kehittää työyhteisöpeli, joka toimii osana kehittämisprosessia. Yhteisöpelin avulla luotiin kehittämisideoita työyhteisöön ja pyrittiin tukemaan työyhteisön vuorovaikutustaitoja sekä toimivuutta. Kehittämistehtävän tavoitteena oli myös selvittää työntekijöiden käyttäjäkokemuksia työyhteisöpelin käytettävyyteen liittyen ja saada palautetta koko kehittämisprosessityöskentelystä työmenetelmänä.
Tieteenfilosofisena lähtökohtana oli sosiaalinen konstruktionismi, joka korostaa kielen, sosiaalisten suhteiden ja vuorovaikutuksen merkitystä. Kehittämistehtävässä oli elementtejä osallistavasta toimintatutkimuksesta, jolla pyritään yhdessä ratkaisemaan käytännön haasteita ja saamaan aikaan muutosta.
Teoreettinen viitekehys rakentuu seuraavista käsitteistä: toimiva työyhteisö, työhyvinvointi, pelillisyys, osallisuus ja tiimi. Lisäksi teoriaosuudessa käsitellään työssä käytettyjä erilaisia menetelmiä; yhteiskehittäminen, Human-Centered Desing, Learning-Café sekä Reteaming-menetelmiä.
Opinnäytetyö oli kehittämistehtävä, jonka tarkoituksena oli lisätä sekä työntekijöiden hyvinvointia yhdessä toimimisen kautta että vaikuttamismahdollisuuden kokemusta osallistavien menetelmien kautta. Tähän työyhteisön tarpeeseen, suunniteltiin ”HYMY-Hyvinvointia me yhdessä” työyhteisöpeli. Yhteisöpelissä oli hyödynnetty pelillisyyttä ja sen elementtejä soveltuvasti työyhteisön kehittämiseen. Tarkoituksena oli myös testata pelillisyyttä menetelmänä osana kehittämisprosessityöskentelyä ja saada palautetta työntekijöiltä HYMY-pelin hyödynnettävyydestä, käytettävyydestä ja miellyttävyydestä käyttäjäkokemuksena.
Kehittämistehtävän prosessityöskentely toteutettiin kolmivaiheisena ja sitä kuvataan syklimäisenä spiraalina. Ensimmäisessä vaiheessa työyhteisö kehitti HYMY-pelin avulla kehittämisideat liittyen työskentelytapoihin, työn sujuvuuteen ja työhyvinvointiin. Toisessa vaiheessa työstettiin työpajatyöskentelyinä kehittämisideaa käytäntöön vietäväksi. Kolmas vaihe oli arviointivaihe, jossa saatiin työntekijöiltä Palaute-puu arvioinnin kautta palautetta sekä kehittämisidea tuotoksesta että jokaisesta kehittämisvaiheesta. Lisäksi kerättiin käyttäjäkokemuksia sähköisenä kyselynä HYMY-pelistä.
Sähköisen kyselyn tärkein tulos oli tyytyväisyys ja positiivinen kokemus käyttää pelillisyyttä uutena työkaluna työn kehittämisessä. Henkilökunta koki, että peli oli hauska, viestintä lisääntyi ja peli työskenteli alustana, jossa työntekijät voivat puhua asioista, jotka olivat tärkeitä jokapäiväisessä työssä. Kehittämistehtävän työskentelyprosessi oli hyvä palautteen perusteella. Koko prosessin arvo, jonka työntekijät mainitsivat palautteessaan, oli käyttäytymismuutos viestinnässä, joka kasvoi kehitysprosessin kokeiluvaiheessa. Pelillisyys työn kehittämisen välineenä, voidaan katsoa olevan innostava tapa kehittää uutta toimintaa työyhteisössä. Kehittämistehtävän tuloksena voidaan suositella käytettävän osallistavia yhteiskehittämisen menetelmiä yhdessä muiden asiaan sopivien menetelmien kanssa, toimivan työyhteisön tukemiseksi, työhyvinvoinnin ja ammatillisten taitojen lisäämiseksi sekä oman työn hallintaan. The thesis describes development activities on mental health institution Lilinkotisäätiö Koskikoti aimed to evaluate inclusive methods as a tool of developing a work community and assess gamification as a part of developing process of work community. The goal was to elaborate a community game which is part of the development process. In addition, this game produced a development idea for the work community to improve work community’s interpersonal skills and functionality. The aim of the thesis was also to reform employee’s user-experience of the game and get feedback from work community for the whole development process as a working method.
The philosophical science of the work consists of social constructionism which emphasizes the importance of language, social relations and interaction. In this development work, there was elements of inclusive operational research which aims to solve practical challenges and to achieve change.
The perspective of the development work lies in both employee and work community. In the theoretical part, there has been processed topics such as functional working community, work well-being, gamification, participation and significance of teams. Furthermore, the theoretical part also covers methods that are used in the thesis. These methods are co-creation, Human-Centered Desing, Learning- Café and Reteaming.
The thesis was a development work which purpose was to increase staffs work-wellbeing through co-creation and influencing opportunities through inclusive methods. For these requirements of the work community, was the birth of “HYMY-community game”. In this community game, gamification is exploited and its elements as a methodological approach to improve work community. As part of the development process, gamification was tested out as a method which was a part of the development process and collected user-experience and feedback from employees of games usability, efficiency and satisfaction.
The development works working process was implemented in three phases and it was described in the cyclic spiral table. In the first phase, employees elaborated development ideas through HYMY-game to the work community concerning about way of working, the smooth flow of work and well-being at work. In the second phase, through a workshop, it was possible to carry out the development idea to be implemented in practice. The third phase was an evaluation phase where employees gave feedback via feedback-tree assessment tool about the final product of the development idea and for each phase of the development tasks working process. In addition, user-experience of HYMY-game was collected via an electronic survey. All research questions were answered and the purpose that was set to the development work was achieved.
The main result from e-survey was satisfaction and positive experience using gamification as a new tool to improve work. The staff experienced the game was fun, increased communication and worked as a platform where people can talk about things that matter in everyday work. The development work working process was good according to feedback of the staff through feedback-tree. The value of the process was named that it was behavioural change in communication which increased during the trial phase of the development process. In conclusion, gamification can be used as a tool to improve work community and wellbeing of the employees, is very efficient. As a result of the research, using co-creation methods along with other relevant methods to increase work wellbeing and professional skills and managing one’s own work can be recommended.
