Tiivistelmä
Koulutuskeskus Brahe tilasi minulta työelämän kehittämistehtävänä ja YAMK-opinnäytetyönä ammatillisen koulutuksen reformin toimeenpanon mukaisen yhteisen ajattelumallin osaamisperusteisesta pedagogiikasta. Lisäksi opinnäytetyöni tavoitteena on tuottaa uutta tietoa opettajien kokemuksista ammatillisen koulutuksen reformin toimeenpanosta. Kehittämistehtäväni kysymyksiä on kaksi: 1) Millaiset asiat henkilöstö on kokenut merkityksellisiksi muutosprosessin onnistumisten ja haasteiden kannalta? 2) Millainen muutosprosessi on henkilöstön itsensä kertomana?
Lähdin viemään kehittämistehtävää eteenpäin yhdessä Koulutuskeskus Brahen Osaamisperusteinen pedagogiikka -kehittämistiimin kanssa. Käytännön kehittämistyön tueksi ja koko henkilöstön osallistamiseksi loin muun muassa toimintatutkimuksen elementtejä sekä eri muutosparadigmoja hyödyntävät Muutoksen syklit. Kehittämistyötä tehtiin Muutoksen syklien avulla, yhdessä koko henkilöstön kanssa joulukuusta 2017 tammikuuhun 2019.
Kehittämistyömme tuotti Koulutuskeskus Brahelle yhteisen ajattelumallin osaamisperusteisesta pedagogiikasta. Uuden, kokemuksellisen tiedon tuottamisen kehittämistehtävään vastaan kuvaamalla muutosprosessimme onnistumisia ja haasteita toimintatutkimuksellisesti tekemieni havaintojen sekä henkilöstön tuottamien kirjallisten vastausten pohjalta. Tekemäni havainnot kirjasin havaintopäiväkirjoihin. Havaintojen kohteena oli koko Koulutuskeskus Brahen opetus- ja ohjaushenkilöstö. Kirjallisia vastauksia muutosprosessin kokemuksista sain 24 opettajalta. Olen analysoinut aineiston etsimällä siitä samaa ilmiötä tai asiaa kuvaavia ilmauksia. Aineistosta eniten esille nousevat teemat käsittelevät johdon tukea ja yhteisiä ohjeita, yhteisön tukea ja tiimiopettajuutta sekä henkilöstön omaa osaamista. Tuloksina esitän tulkintani ja johtopäätökseni näistä eniten esille nousseista teemoista, eli henkilöstön muutosprosessin kokemuksista. Lisäksi esitän narratiivisen analyysin avulla tuottamani Helmerin, Inkerin ja Veikon fiktiiviset karikatyyrikertomukset vuoden 2018 aikana tapahtuneesta ammatillisen koulutuksen reformin toimeenpanosta.
Muutoksen syklit syntyivät kaikkien muutostyötä tekevien työyhteisöjen hyödynnettäväksi. Työn tuloksena esittämieni kokemusten sekä niistä tehtyjen johtopäätösten toivon tuovan käytännön työelämätietoa yleiseen keskusteluun ja nostavan työyhteisömme hiljaista tietoa edelleen kehittämisen tueksi sekä meillä että muissa työyhteisöissä. Fiktiiviset kertomukset antavat äänen myös henkilöstön tunnepohjaiselle maailmalle. Kun tuloksissa esitän henkilöstön kokemuksia rationaalisesti eniten esille nousseina teemoina, antavat kertomukset tilan myös tunteille. Tarkoituksenani ei ole ollut narratiivisen analyysin avulla luoda tyyppikertomuksia, vaan nimenomaan uusia, ääripäiden tunnemaailmoja kuvaavia kertomuksia. Toivon kertomusten herättävän lukijassa mielikuvia ja lukijan eläytyvän kertomuksiin sen kautta, mitä hän on itse kokenut.
Pyrin tämän opinnäytetyön tulosten avulla välittämään kaikille työyhteisöille viestin siitä, ettei organisaation menestykseen riitä muutokseen sopeutuminen. Menestyvä organisaatio on muutosprosessissaan aktiivinen osallistaen ja sitouttaen koko yhteisönsä yhteisen tavoitteen saavuttamiseksi. Menestyvä organisaatio arvioi toteuttamaansa sekä ennakoi tulevaisuutta, ei yksin vaan yhdessä! The subscriber of this thesis is Brahe Education Centre. They have commissioned a task to develop a common thinking model to the knowledge-based pedagogy. In addition, the aim of this work is to provide new information on teachers experiences in implementing a vocational education reform. The main questions of the development task are: 1) What kind of things have the staff experienced, which are meaningful in terms of success and challenges of the change process? 2) What is the staff telling about the change process?
I started to take the development task forward together with the Brahe Education Centre’s Knowledge-based pedagogy -development team. To support practical development work and participation of all staff I have created Cycles of change using elements of action research and different paradigms of change. Development work was done through the Cycles of change and together with all staff from December 2017 to January 2019.
Our development work produced a Brahe Education Centre´s common thinking model for knowledge-based pedagogy. Another development task about providing new information on teachers' experiences are answered by describing the successes and challenges of our change process based on my action research observations and the written answers provided by the staff. I wrote the observations in the observation diaries. The target group for observation diaries is the entire teaching and guidance staff of Brahe Education Centre. Written answers to the experiences of the change process I got from 24 teachers. I analyzed the material by searching on describing the expressions of the same phenomenon or thing. The themes most highlighted in the material are management support and common guidelines, community support and team teaching together with staff competence. As a result, I present my interpretations and conclusions about these most frequently mentioned themes, which present the experiences of the staff change process. In addition, I produced by using narrative analysis the fictional caricature stories by Helmeri, Inkeri and Veikko on the implementation of the vocational education reform in 2018.
Cycles of change was created for all work communities that work on change. Through the experiences and conclusions of this thesis I hope to bring information to the general discussion in practical working life and to raise the tacit knowledge of our work community to support further development in both, Brahe Education Centre and other work communities. Fictional stories also give voice to the staff's emotional world. In the results I present the experiences of the staff as rationally highlighted themes. Additionally, the stories give a feeling of the emotions. By using narrative analysis my intention is not to create representative stories, but rather to make new stories that describe the extremes of the emotional world. I hope the stories will awaken images and the reader can relate to the stories through what he or she has experienced.
The aim of the results of this thesis is to convey a message to all work communities that adaptation to change is not enough for an organization's success. A successful organization is active in its change process by engaging its entire community to achieve a common goal. A successful organization evaluates what has been done and anticipates the future collectively!
