Tiivistelmä
Tämän pro gradu -tutkimuksen tavoitteena on tutkia Kasvun Osaajat -pilottiohjelman haasteita mentoroinnin näkökulmasta. Tutkimus suoritettiin laadullisena tapaustutkimuksena ja empiirinen aineisto kerättiin kahdeksalla kyselyllä ja kymmenellä teemahaastattelulla. Tutkimuksessa kerätty aineisto analysoitiin teemoittelun avulla.
Tutkimuksen rakenne pohjautui aineettomaan pääomaan, jossa sen osia vertailtiin mentorointiin. Yksi aineettoman pääoman osista on inhimillinen pääoma, johon liittyy mentoroinnissa oleellinen hiljaisen tiedon siirtyminen, ja jota tutkittiin Nonakan ja Takeuchin (1995) SECI-mallin avulla. Tutkimuksessa havaittiin haasteita toimivassa vuorovaikutuksessa. Kahdeksalla eli puolella tutkimuksessa mukana olleista yrittäjistä ei ollut yhteistyötä osaajan kanssa. Viiden parin yhteistyö toimi, kun taas kolmen parin yhteistyö ei toiminut. Suurimmiksi haasteiksi nousivat aineettoman pääoman suhde- ja rakennepääoma. Tarkemmin määriteltynä suurin haaste oli sitoutuminen. Tämän lisäksi haasteiksi muodostuivat parien yhdistämisen vaikeus, päämäärien ja tavoitteiden epäselvyys sekä osaajan lisäarvo yrittäjälle.
Toimenpidesuosituksena esitetään, että yhdistetään ensin start again -yritysparit ja annetaan lisää tunnustusta osaajille. Parien yhdistämisiin on saatava lisää vaihtoehtoja ja lisäksi yhteinen tutustumistilaisuus. Päämäärän haasteisiin vastataan yhteisen päämäärän määrittelyllä, johon antaa pohjan yrittäjämentoroinnin malli. Ohjelmaan osallistuminen on oltava yrittäjille vapaaehtoista. Pro gradu -tutkimuksessa erinomaisesti toimivien parien hiljainen tieto siirtyi yhteisessä vuorovaikutuksessa yrityksen hyödyksi. The aim of this Master’s thesis study was to examine the challenges faced by the Kasvun osaajat pilot programme, from the perspective of mentoring. The study was conducted as a qualitative case study and the empirical data were collected via eight questionnaires and ten semi-structured interviews. The collected data were examined using thematic analysis.
The structure of the study was based on comparing the subsets of intellectual capital to mentoring. One such subset is human capital, and in mentoring this is related to the transfer of essential tacit knowledge. This was studied using Nonaka’s and Takeuchi’s (1995) SECI model. The study revealed that effective interaction was difficult. Eight of the entrepreneurs, that is, half of those participating in the study, had no co-operation with experts. Co-operation was successful in five pairs, but did not work in three pairs. The greatest challenges seemed to be the relational and structural capital of human capital. More precisely, the greatest challenge was commitment. Other challenges were difficulty in forming pairs, unclear goals and objectives, and recognizing the added value of the expert to the entrepreneur.
We recommend first combining the ‘start again’ company partners and giving more acknowledgement to the experts. Pair formation should have more options and an event should be arranged for the partners to get to know each other. Goal-related challenges could be addressed by defining a common goal, for which the entrepreneur mentor model can be used as a basis. Participation in the programme must be voluntary for the entrepreneurs. In this thesis study, tacit knowledge was transferred through mutual interaction among the pairs that worked well together, and this benefited the company.
