Tiivistelmä
Tämän tutkimuksen tavoitteena oli kuvata ja selittää etätyöntekijöiden työhönsä kokemaa omistajuuden tunnetta sekä sen syntymismekanismeja ja seurauksia. Lisäksi tavoitteena oli selvittää kuinka etätyön eri muodot korostuvat etätyöskentelyn oletetuissa eduissa ja ongelmissa. Etätyön muotojen osalta oli tavoitteena myös selvittää niden yhteyttä itsenäisyyden tunteeseen. Tutkielman tutkimusmenetelmä on kvantitatiivinen ja määrällistä aineistoa analysoitiin SPSS-ohjelmiston avulla. Tutkielman tutkimuskontekstina on etätyö.
Tutkimuksen perusteella etätyöntekijät kokevat työnsä keskimäärin melko paljon omakseen. Tutkimustulokset osoittivat, että työtä kohtaan koettu psykologinen omistajuus syntyy kolmen ”reitin” kautta, joita ovat kohteen hallinta, kohteen perusteellinen tunteminen ja voimavarojen käyttäminen kohteeseen. Näiden ”reittien” syntymiseen taas oli positiivinen yhteys seuraavilla työn ulottuvuuksilla: työn vaatimat taidot, työn hahmottaminen, työn merkitsevyys, itsenäisyys sekä palaute työstä.
Tutkimustulokset todistivat, että psykologinen omistajuus oli positiivisessa yhdeydessä työperäiseen itsetuntoon, työtyytyväisyyteen, työmotivaatioon, yksilön kehittymiseen työssään, vastuuntuntoon työtään kohtaan sekä rehtiyteen. Voimakkain yhteys psykologisella omistajuudella oli työtyytyväisyyden kanssa. Tutkimuksen perusteella voidaankin sanoa, että mitä enemmän henkilö kokee työnsä omakseen, niin sitä tyytyväisempi hän on työhönsä.
Tutkimustulokset osoittivat, että etätyön muodolla on merkitystä etätyöskentelyssä koettuihin etuihin ja ongelmiin. Täysipäiväisen etätyön tekijät kokivat edut kaikista positiivisimmin ja ongelmat taas kaikista negatiivisimmin. Mobiilit työntekijät kokivat työssään alhaisempaa itsenäisyyden tunnetta kuin muiden etätyön muotojen edustajat. The aim of this study is to describe and explain remote worker’s psychological ownership state for the job. One aim is also to explain the building mechanisms and the effects of psychological ownership. Also the aim is to explain connection between different remote worker groups in advantages and distadvantages in remote work and their level in a feeling of autonomy. This is a quantitative study and statistical analyses were performed by SPSS programme. The context of this study is remote work.
Based on this research, there is a quite high level of psychological ownership for the job among the remote workers. The results point out that psychological ownership emergences from three “routes” which are control over the job, intimate knowing and investment of the self into the job. These “routes” emergenced from different job dimensions which are skill variety, task identity, task significance, autonomy and feedback from job itself. The results indicate that there is a positive connection between these job dimensions and “routes” of psychological ownership.
The results also show that psychological ownership for the job has a positive connection to different outcomes. This study proves positive connection to job-based self-esteem, job satisfaction, work motivation, personal growth, responsibility and citizenship. The strongest connection is between psychological ownership and job satisfaction. Based on this result, it is reasonable to say that the more ownership for the job the remote worker feels, the higher his job satisfaction is.
The results of advantages and disadvantages in remote work highlight the fact that it matters which kind of remote work person does. The SOHO-remote workers, meaning people who work full-time in remote conditions like home-office, experience the advantages the most positive and the disadvantages the most negative. The mobile workers experience lower feeling of autonomy than other remote workers.
